Mobbing davranışlarının hastane personeli üzerinde tükenmişliğe ne derece etkili olduğunu amaç edinen çalışmada bir kamu üniversitesi hastanesi çalışanlarına doğrudan uygulanan anket yöntemiyle veriler elde edilmiş ve SPSS 22.0 yardımıyla analiz edilmiştir. Korelasyon analizinde, mobbing davranışları ile çalışanların tükenmişliği arasında pozitif yönlü güçlü, istatistiksel bakımdan anlamlı ilişki olduğu ve doğrusal regresyon analizi ile mobbing davranışı ortalamasındaki bir puanlık artış tükenmişlik düzeyini 0,57 puan arttırmaktadır. Tek yönlü anova testine göre, öğrenim düzeyi değişkeninin bireylerin kişisel başarı hissinde azalma ortalamalarını istatistiksel olarak etkilediği; t testi ile medeni durum değişkeninin bireylerin duygusal tükenme ortalamaları ile kişisel başarı hissinde azalma ortalamalarını istatistiksel olarak etkilemediği tespit edilmiştir.
EXTENDED SUMMARY
Research Problem
With this study titled “The Relationship Between Mobbing Behaviors and Employee Burnout: A Research in University Hospital”, a survey has been applied to doctors, nurses, caregivers, cleaning staff and other employees working in a public university hospital through random questionnaires.
Mobbing can be defined as gathering single or many fans around people, making him/her pleasure who is wanted to be harmed, and forcing them to quit their job by attempting to damage their dignity in their workplace. Burnout has also been described as the individuals being unable to perform their duties due to extraordinary activities, tension and inability to get enough. This state appears in the form of emotional exhaustion, depersonalization and decreased sense of personal accomplishment.
Research Questions
Are the employees of the hospital where the research is conducted exposed to mobbing behavior by their superiors or colleagues? If there is any mobbing behavior, is there burnout?
Literature Review
Literature review has been made in the theoretical framework of mobbing and burnout, and the subject has been discussed in the conceptual framework. In this sense, the definition, emergence and consequences of mobbing, the stages of mobbing and the methods of struggle against mobbing are discussed, and then the effect of mobbing behavior on employee burnout is given.
In line with the results of the studies, as the mobbing behavior increases in the working life, the degree of stress within the organization increases. The persistence of work stress and tension sources and their becoming chronic cause the individual's efforts to deviate from his behaviors, disappointments and consequently experience burnout syndrome.
Therefore, in order to minimize and eliminate these cases, awareness raising trainings can be given by organizing programs on mobbing and burnout. With the awareness created on these issues, conscious working environments can be created about solution suggestions and coping techniques that know what they live and live at the individual and organizational level.
Methodology
The questionnaire questions used in the research have been obtained from various scales used before. The questionnaire has been applied randomly to 40% of employees who are marked as doctors, nurses, caregivers, cleaning staff and others working in a university hospital in the city center of Konya. The universe consists of 1250 people. The total number of distributed questionnaires is 500, but only 297 of them have been answered. 205 items have been taken into consideration in the study after the missing answers have been removed. The data have been analyzed with SPSS 22.0 program, and the data from the tables have been interpreted.
Results and Conclusions
As a result of this research, the following suggestions can be made:
1. The reasons for the prevalence of mobbing in the health department; lack of medical facilities, large numbers of patients, overwork, 24-hour work, working at night, bureaucratic obstacles, etc. can come across in a way. In this sense, it is necessary to bring the opportunities to reasonable levels and to regulate overtime.
2. The work done by the health sector staff is a tension-generating job, the inadequacy of the healthcare professionals and the high working hours are among the reasons that increase burnout. In addition to the individual effort, some measures can be taken in an organizational sense.
3. Managers are sensitive to each staff, and their work environment is not consuming people; employees should include activities that keep their morale and motivation high.
4. It should be taken into consideration that the application part of the study coincides with the pandemic period. In addition to the heavy working conditions of those working in the health sector, the Covid'19 incident should be seen as a substance that stresses their employees and reduces their motivation. In this sense, the seizure system should be reviewed considering the severe conditions brought about by the pandemic.
The fact that this study has been conducted only in a hospital should be considered as a limited aspect of the research and generalization of the results should be avoided.
