There was a high turnover of specialist doctor's years by years. This condition reduces the pruductivity of service. Objectives: This study aims to identify factors which influence job satisfaction of the specialist doctors at Manna General Hospital. Method: The method used in this study is a qualitative research through an emic approach. Data were collected with in-depth interviews and observation. In-depth interview was carried out with descriptive and contrasting questions. The observation was focused on daily activities of informants both at the hospital and private specialist doctor's practices. All data from the in-depth interview were analyzed using domain analysis. Data from observation were divided into cognitive principle and explicit-implicit principles. The finding of this study were concluded from negotiated in-depth interview analysis and observation analyses. Results: Job-satisfaction among specialist doctors was low. Factors influencing job satisfaction were: 1) doctor � patient relationship, 2) hospital facilities, 3) relationships with co-workers 4) total income 5) job characteristics 6) facilities accepted from hospital 7) unrecognized professional existence 8) work safety in doing work 9) family issues and 10) career prospect. These factors were associated to the discrepancy betwen economic and cultural expectation of specialist doctors and the reality at Manna General Hospital. Conclusions: According to the specialist doctors at Manna General Hospital their job satisfaction were low compared to what they have expected. It is recommended to improve the policy of compensation for specialist doctors and to recruit a more culturally fit specialist doctors for working at Manna General Hospital.
